Distractions

The reason that people drive so horribly when they have cell phones next to their ear is that the cell phone cuts out the peripheral view. Someone might think that cutting out the peripheral view would lend to focus, but it doesn’t. Cutting out the peripheral diverts attention away from multiple points of view. You may need multiple points of view to properly assess your position. Without multiple vantage points, most good decisions cannot be made. Distraction is defined as diverting attention away from something. Eliminating multiple vantage points can be distracting.

Working on a potential acquisition demands specific functional competencies, though also meeting a team’s requirement for intensity, coordination, trust, and candor.  For a company, it is perhaps the ultimate occasion for a top-tier team of internal and external experts.

However, as reported by one middle market executive, “It is easier to identify the people and expertise required than it is to engage them in the task, as they usually have other full-time job responsibilities.”  And in the case of a potential transaction where time is of the essence (e.g., a competitive bidding situation), one investment banker cautions that “[A] buyer’s internal staff already have full plates and have a hard time re-allocating their time to accommodate the fast pace and intensity of an acquisition transaction.”

GDPR Part IV – Maintenance

Well, the end of May is here and GDPR is now in effect. Realizing that all along, I’ve stated that the articles that I’ve written are a three-part series, I find myself needing to write one last article on the Regulation.

Actually, the conversation with my compliance manager went something like this “Sue-you’ve written a series of articles telling everyone how to prepare for GDPR. How can you not write about what to do after the Regulation goes into effect? You’re doing a disservice to the industry.” This discussion occurred over and over and over until I finally gave in. So, Michael – this article is dedicated to your relentless pursuit of compliance to the Reg.

What is also amazing, is to know that I was able to communicate the importance of GDPR to people all over the world and I thank those individuals that reached out with questions, as I was only too happy to help in your quest to reach compliance. For those that incessantly called to sell me a GDPR product or service – I’m think I’m good. In fact, I’m taking May 25th off – as we are prepared and I’d even go one more step to say that we are in compliance.

If you have not seen the previous articles that I’ve written - let’s go back in time.  The first article talked about the ambiguity of the Regulation. Then, we discussed the outrageous fines for non-compliance. Last month, we touched upon the impact to the business and how technology can help. For this final article, we’ll discuss the final stages of preparation and ongoing maintenance.

The next question is a check-point. If you have been paying attention to my articles and are doing business with a European Union citizen – no matter where they are located in the world and are a company with a population of 250 or more – then the Regulation applies to you. So, tell me, are you ready for GDPR?

You know that old adage: “It’s Not What You Say, It’s How You Say It”?  Clearly, that sage advice never anticipated the world of email that we now live in.  Email is awesome and I use it all day long. In fact, I could not function without it.

But... it has a major flaw - it can be tone deaf. 

Oftentimes, the tone is left up to the interpretation of the reader. This can be a huge roadblock when building relationship capital or it can unravel months of positive relationship building. It can also make your life miserable if you have to pick up the pieces after a nasty email exchange.

Over the last several months, I’ve been speaking with as many companies as possible about GDPR and the one topic that continuously comes up, is that the regulation is open to interpretation and that the upcoming law is unclear about how to achieve compliance. One must wonder; if this version of Y2K in 2018, is a huge rouse or another way for attorneys to make a boatload of money.

For the latter, the lawyers are making money, but not for sinister reasons, they are here to help us interpret a sizeable law and one that is indeed, unclear.

Building High Performance Teams Is Key To CFO Success from Tatum's President, Macon Albertson

Whether you’re a brand-new CFO or a time-tested veteran, perhaps the most important factor in your success is having the right high-performing team behind you. Yet, securing high-performing talent — and keeping them engaged and motivated — may be one of the most challenging aspects of a CFO’s job, especially in today’s competitive hiring environment.

It may be difficult, but it’s necessary given the increasing pressure to “add value.” Finance has evolved from simple bean counting to become a function that contributes to day-to-day operations and drives critical business decisions.

While it’s essential to recruit top-notch talent who fit the long-term needs and culture of the organization, there are no easy answers for strategic decision-makers. However, there are several fundamental strategies to help you navigate those decisions and build the team you need to achieve your objectives.

What’s working, and what’s not

To build a high-performance team, CFOs need to have a clear picture of what’s working within their function and what (or who) may be falling short — and then take action. “Getting the right people in the right seats” is a mandate the most successful CFOs pursue. Identifying the wrong people in certain positions — who may be costing your organization time, productivity and even credibility — is equally important.

Begin by assessing the capabilities of your direct reports and other critical talent with the ultimate goal of deciding whether to improve individual competencies or recruit new talent. One of the fastest ways to derail your efforts in building a successful team is overlooking or not moving quickly enough on performance issues.

If you need new talent, fight for it

Many CFOs find it difficult to ask for or fight for additional headcount, largely because they may be the ones pressuring other operational groups to do more with fewer hires. However, the finance function is just like any other — to grow the department, you need top talent. And you can’t recruit and retain top talent without the proper resources.

One effective way to get the resources you need is to build a business case. Start by comparing your function to other companies. Do you have less headcount or expertise compared to your peers? How much more efficient or effective could you be with greater headcount? How would that impact the business’s bottom line?

Demonstrate the additional value you believe the new talent would bring to the organization, or identify the gaps that can be filled by bringing on a new resource. While doing so, you may even identify opportunities to take work off other teams to increase overall organizational effectiveness.

Keep top talent engaged

Once you’ve identified the top performers within your function, you need to make sure they continue to be engaged. One of the fastest ways to disengage talent is to allocate the bulk of their responsibilities to mundane, time-consuming and repetitive or manual tasks. Seek out technologies or automation tools that can take those tasks away from your team or — at the very least — make them easier and less taxing. At the same time, shift workers’ priorities to providing analysis, guidance or innovative ideas that may boost operational performance.

Also, provide your finance staff with training and development opportunities that allow them to grow their skills and career, while also boosting performance. As Kevin Ingram, CFO of insurance giant FM Global recently pointed out on CFO.com:

“The share of workers 55 and older is projected to rise by 36 percent from 2012 to 2022. Smart companies should be working hard to fill the growing knowledge void. Those who don’t may fall behind.”

Given this seismic shift — and the rapid adoption of technology and automation tools within finance and accounting functions — upskilling and re-skilling workers is a savvy investment.

To help your staff meet their personal and professional goals, CFOs should collaborate directly with each employee to define what success looks like for them and to align those objectives to departmental success. Everyone on your team should be working toward clearly defined goals, and they should know how they are individually contributing to help achieve the goals of the team.

Reward successes and innovation

The key to motivating employees is to reward success and acknowledge a job well done. But just saying “Great job!” isn’t enough. You’ve got to tie your team’s wins to the specific tasks or initiatives that led to success. Ensuring that your team understands the connection between hard work in the weeks and months before and the success they enjoy now will help keep them motivated.

Rely on and expect your team to find innovative ways to improve processes or solve problems, highlighting their important role in improving operational performance. Encourage and be open to innovation, and recognize when a team member identifies a good idea or solution.

Lead by example

Strong CFO leadership is a common theme among high-performing finance and accounting functions. And since CFOs’ view extends across the enterprise, they’re uniquely positioned to spot trends and drive a culture of performance. Indeed, leading CFOs understand that shaping corporate culture is an integral part of their role.

Be a team player, communicate frequently and get your staff excited about moving their career paths (and the business) forward. Spend time with finance leaders and staff to co-develop a vision for the department, and engage them in the process of creating the culture. Encourage team members to see themselves as change agents and co-leaders in business performance.

A smart investment

A high-performance finance team is absolutely required in today’s challenging business environment. CFOs who embrace the challenge of optimizing the performance of their teams will not only deliver a best-in-class finance function, they’ll build a sustainable competitive advantage for their organization.

Looking for a Mentor?  Try a Peer instead!

Mentorship relationships can be immensely valuable.  A sage, experienced mentor bringing up a younger protégé is a time-honored idea that ensures an orderly passage of knowledge across generations.

As senior-level executives, it can be challenging to enter into such a relationship, either as the mentor or the protégé.  Not only can it be difficult to find the right counterparty to such a relationship, but the formality of the whole thing and apparent long-term time commitment can all be so intimidating and seemingly insurmountable, that we end up doing nothing at all.

So, what is an executive to do?

I’d like to suggest that there is an alternative.  It’s one that (a) minimizes the risk of picking the wrong person (either mentor or protégé), (b) eliminates long-term commitments, and (c) is really easy to set up.

In December, our NYC CFO Leadership Council team had a lively discussion with some of our city's leading CFOs on how to champion the value of diversity and inclusion within their companies. 

After all, there is indisputable evidence that shows diversity in the workplace helps drive economic growth and strength while helping a company’s competitive edge. 

Kim Armor, CFO of Comcast Ventures, kicked off our discussion with a few statistics to consider: 

  • The National Bureau of Economic Research measured the increase of the talent pool in the US economy between 1960-2008 and found that aggregate output per worker had grown by 15-20% due to an improved allocation of talent. 
  • A study from Deloitte found over a 3-year period, diverse companies see 2.3 times the cash flow per employee when compared to less diverse peers. 
  • And a McKinsey study stated that companies in top quartile for racial & ethnic diversity are 35% more likely to have returns above national industry medians. 

This alone should motivate company leaders to make sure to embrace diversity in the workplace– but how does one go about championing this? One way is to change our own personal thinking, then change our candidate pool (or vice versa).

Why are some CFOs more successful than others in their career?  The answer: Emotional intelligence, as exhibited through self awareness, self regulation, internal motivation, and empathy.  With 15 years of experience as a CFO, I am the right hand to my CEO and, without these qualities, I would not be able to flourish.   My advice to you: Managing internal emotions, empathy, and social skills are critical to enhance your ability to support your CEO.   Stay aware and follow your passion!
